The Lead BCBA is responsible for delivering high-quality clinical services while providing leadership, mentorship, and clinical oversight across teams.
This role balances direct clinical work with responsibility for maintaining strong clinical standards, developing staff, and supporting consistency across the organization. The Lead BCBA partners closely with operational leadership to ensure services are delivered safely, effectively, and in alignment with payer, regulatory, and Cardinal expectations. This role reports to the Operations Director with clinical alignment to the Clinical Compliance Director.
Direct Clinical Responsibilities :
Conduct assessments and develop individualized treatment plans
Analyze client data and adjust interventions to ensure measurable progress
Ensure compliance with BACB standards, payer requirements, and Cardinal policies
Maintain timely and accurate clinical documentation, including session notes and reports
Conduct parent training sessions and provide ongoing communication and support to families
Collaborate with caregivers and stakeholders to support client outcomes
Maintain required supervision levels for all clients receiving direct therapy services
Maintain of billable hours per week through direct and indirect clinical services as outlined in employee agreement
Maintain an assigned caseload and ensure high-quality, individualized treatment for all clients
Client Care and Clinical Oversight :
Ensure client safety and quality of care across all sessions and environments
Ensure the implementation of clinical programs to ensure consistency and effectiveness to align with best practices across the company
Review and maintain clinical documentation, including treatment plans and behavior intervention plans
Ensure all authorized services, including direct therapy, supervision, parent training, group parent training, and assessment-related services, are delivered appropriately and are in alignment with payer requirements
Support program development and maintain quality and consistency of clinical materials
Team Development and Clinical Leadership :
Serve as the primary supervisor for Student Analysts and support progression toward certification
Mentor and support BCBAs through coaching, feedback, and peer collaboration
Ensure Behavior Technicians and RBTs receive appropriate supervision and clinical support
Participate in clinical team meetings and case reviews as necessary
Conduct competency assessments and support ongoing development of clinical staff
Deliver training opportunities for BTs and RBTs, including PDU-eligible content
Foster a strong, collaborative, and accountable culture within the BCBA team
Clinical Quality and Performance
Maintain and report on BCBA performance through established scorecards and outcome tracking
Ensure clinical services align with payer expectations and industry best practices
Maintain awareness of changes in payer requirements and clinical standards
Demonstrate adaptability and leadership through organizational and industry changes
Clinic and Operational Partnership :
Collaborate with the Operations Director to support clinic performance and client experience, ensuring alignment between clinical and operational priorities
Provide input on clinical inventory and resource needs
Evaluate safety and appropriateness of clinical environments
Support scheduling and capacity planning to align client needs with available resources
Required Qualifications:
Board Certified Behavior Analyst (BCBA) certification in good standing with minimum one year of experience
Master’s degree
Familiarity with data collection systems (e.g. CentralReach, Catalyst)
Clear background check
Experience managing a clinical caseload and supervising clinical staff
Preferred Qualifications:
Experience mentoring BCBAs or supervising Student Analysts
Experience in clinic-based or multi-site service delivery
Familiarity with payer requirements and authorization processes
Skills & Competencies:
Clinical decision-making and program oversight
Strong communication, coaching, and mentorship skills
Ability to balance direct client care with leadership responsibilities
Attention to detail in documentation, compliance, and clinical quality
Problem-solving with a focus on client outcomes and practical solutions
Organization and time management in a fast-paced, dynamic environment
Ability to remain calm, adaptable, and effective in high-pressure situations
Work Environment:
Clinical setting, home, school, and/or community environments
Requires frequent interaction with children and families
May involve physical activity such as lifting up to 50 lbs, engaging in play, and supporting client safety
Schedule & Compensation:
Full-time, salaried position paid monthly
Bonus eligibility may be tied to clinical performance and quality metrics
